MINDful Employer Bermuda

The people side of business can be the most challenging.

Every day, leaders make decisions that influence how people feel, connect and perform.

Those decisions shape trust, culture and, over time, workplace mental health.

That is why workplace mental health is not separate from leadership. It is experienced through leadership.

I help organizations navigate complex people challenges while strengthening the leadership, culture and workplace practices that support people well.

Healthier workplace cultures support people and strengthen trust, retention, leadership effectiveness and organizational performance.

HOW WE CAN WORK TOGETHER

Whatever brings you here...

You may be dealing with an immediate people challenge, thinking about culture or morale, looking to strengthen your leaders, or considering a more structured approach to workplace mental health.

And sometimes the challenge is not yet clearly defined.

Whatever brings you here, we will find the right place to begin.

01
WORKPLACE MENTAL HEALTH STRATEGY

Turning workplace mental health into organizational practice

Workplace mental health becomes more sustainable when it is connected to the way an organization leads, communicates, manages people and makes decisions.

I help organizations move beyond isolated activities and develop a more intentional approach with clear priorities, practical actions and accountability.

A practical strategy process

1.
Assess

Understand what is already in place, what is working well and where gaps or areas of risk may exist. This may include reviewing leadership practices, policies, employee supports, culture, psychological safety and existing workplace mental health activity.

2.
Prioritize

Not everything needs to be addressed at once. Together, we identify the issues that matter most for your workforce, leadership team and business context and establish realistic priorities.

3.
Build

Develop practical actions around the areas that will make the greatest difference. Depending on the organization, this may include leadership capability, psychological safety, policies, employee support, communication, culture or manager confidence.

4.
Embed

The aim is for workplace mental health to become part of everyday organizational practice rather than something that sits alongside the business. That means considering how it shows up in leadership decisions, people practices, communication and the way employees are supported.

5.
Review

Progress should be visible. We look at what is working, what has changed and where further attention may be needed so the approach can continue to evolve over time.

Strategy support may include

  • Workplace mental health assessments and priority setting
  • Policy and practice reviews through a workplace mental health lens
  • Leadership and manager capability development
  • Psychological safety and trust
  • Culture and morale
  • Employee support and signposting
  • Action planning and implementation support
  • Integration with broader people and business priorities
  • Progress reviews and measures of impact

Why this matters to the business

Workplace mental health can influence retention, absence, engagement, leadership effectiveness, productivity and an organization’s ability to navigate change.

A strategic approach helps organizations identify risks earlier, strengthen manager capability and create the conditions for both people and performance to thrive.

The role of leaders

Leaders do not need to become mental health experts.

They do need the awareness, confidence and practical tools to respond well, manage people thoughtfully and understand how their everyday decisions can affect others.

Building that capability is often an important part of the strategy.

Where to begin

There is no pre-set formula.

The starting point is understanding your organization: what is already working, what needs attention and what meaningful progress would look like.

From there, we can build an approach that is realistic, relevant and sustainable.

STRATEGIC HR & CULTURE ADVISORY

Senior-level perspective for complex people decisions

Some workplace issues are straightforward. Others involve competing priorities, sensitive dynamics, organizational risk or wider concerns about leadership and culture.

I work alongside leaders as an independent advisor when the issue requires thoughtful judgment, not simply a process to follow.

Where I can help

  • Complex employee and workplace matters
  • Leadership and management challenges
  • Employee culture and morale
  • Organizational change and periods of uncertainty
  • Psychological safety and trust
  • Difficult workplace conversations
  • Return-to-work and employee support considerations
  • Strategic HR initiatives
  • Independent review of sensitive people decisions

A broader view of the issue

My HR background means I understand sound process, employment practices, risk and business realities.

I also look at the factors that can sit around the immediate issue: leadership behavior, communication, trust, morale, psychological safety and workplace mental health.

That wider view helps leaders consider not only what decision to make, but how it may affect the people involved and the organization around them.

What this support is - and is not

This is strategic advisory support for leaders and organizations navigating complex people matters. It is not intended to replace day-to-day HR administration.

Support may be focused on one immediate situation or continue over time where broader leadership, culture or organizational issues need attention.

MINDFUL EMPLOYER CERTIFICATION

A practical, standards-based framework for workplace mental health

The Mindful Employer Certification (MEC) Program gives organizations a clear and practical framework for strengthening workplace mental health.

Built around 14 standards and five core pillars, the program helps organizations understand what they are already doing well, identify gaps and establish a clear pathway for continued progress.

Developed in collaboration with the Bermuda Mental Health Foundation

The Mindful Employer Certification was developed in collaboration with the Bermuda Mental Health Foundation.

In my role as Program Director for Workplace Mental Health Initiatives at the Foundation, I am retained to administer the program and work directly with organizations throughout their certification journey.

The certification also aligns with the United Kingdom's National Institute for Health and Care Excellence (NICE) guideline on mental wellbeing at work (NG212), reflecting recognized, evidence-informed approaches to workplace mental health.

Mindful Employer Certification standards

14 standards. Five core pillars.

Leadership

Equipping leaders to model mentally healthy behaviors, support employees effectively and foster psychological safety.

Policy

Ensuring organizational policies and processes reflect good workplace mental health practice.

Awareness

Building understanding, mental health literacy and confidence while reducing stigma.

Support

Ensuring employees know what support is available and feel safe and confident accessing it.

Culture

Creating an inclusive, psychologically safe workplace where people feel respected, valued and able to ask for help.

Together, the 14 standards provide organizations with a structured way to look at workplace mental health across the organization rather than focusing on individual programs or activities in isolation.

A clear pathway to certification

Bronze
Silver
Gold
Platinum

Each level recognizes progress and provides a pathway for continued development.

Organizations pursuing Gold certification work toward 13 of the 14 standards.

The 14th standard, completion of the CG-sponsored Mindful Leader Program, is required for Platinum certification, representing the highest level within the framework.

The Mindful Leader Program is a six-week leadership development program delivered by the Mindful Institute and led by its CEO and Founder, Michael Apollo. The program strengthens practical leadership capability in areas including mindfulness, stress management, communication and healthy work-life habits.

Training is part of the journey

Training is central to the Mindful Employer Certification.

Depending on the certification level and the needs of the organization, this may include Mental Health First Aid, manager and employee workshops, Lunch and Learns and, at the Platinum level, the Mindful Leader Program.

The focus is not simply on increasing awareness. It is about building the practical knowledge and confidence needed to support workplace mental health effectively.

How the certification works

  • Reviewing current workplace mental health practices
  • Identifying strengths and areas for improvement
  • Assessing relevant policies, programs and employee supports
  • Reviewing leadership and manager capability
  • Completing relevant training and development
  • Developing practical actions to address identified gaps
  • Demonstrating progress against the certification standards

The process is collaborative and designed to reflect the size, resources and realities of each organization.

More than a badge

The value of certification is not simply the recognition.

It is the work that happens along the way.

The process helps organizations ask better questions, strengthen workplace practices and develop a more consistent and sustainable approach to workplace mental health.

The goal is not perfection. It is meaningful, measurable progress.

Ready to explore certification?

Whether your organization is beginning its workplace mental health journey or already has established practices in place, the Mindful Employer Certification provides a clear framework for understanding where you are today and where to go next.

WORKSHOPS & SPEAKING

Practical learning that builds confidence and capability

Workplace mental health training should help people know what to do when real situations arise.

I deliver workshops, leadership development sessions and speaking engagements that combine practical tools, workplace context and opportunities to apply learning.

The aim is not simply to raise awareness. It is to help people feel better equipped to lead, respond and communicate with confidence.

Examples of workshops and programs

The sessions below are examples rather than a fixed menu. Programs can be adapted to your workforce, audience, current challenges and desired outcomes.

Understanding Behaviour to Better Support Mental Health at Work

This interactive session uses the Success Insights DISC behavioral profiling tool to explore how different behavioral and communication styles influence workplace relationships, stress responses and the way people give and receive support. Participants gain insight into their own DISC profile and learn how to adapt communication and support to individual differences.

Psychological Safety

A practical session focused on the everyday behaviors that help people feel able to speak honestly, raise concerns, ask questions and make mistakes without fear of unfair consequences. Participants explore what strengthens psychological safety and what can quietly undermine it.

Supporting Mental Health in the Workplace

Builds confidence to recognize when someone may be struggling, start a supportive conversation and connect employees with appropriate resources. The focus is not on diagnosis. It is on responding appropriately, with empathy, confidence and clear boundaries.

Balancing Stress and Work-Life Demands

Explores personal strategies alongside the role of workload, leadership practices and workplace culture in creating more sustainable ways of working.

Workplace Mental Health for Leaders

Helps leaders understand their influence on workplace mental health and build practical skills for trust, employee support and difficult situations.

Mental Health Champion Training

Prepares employees who will play an active role in workplace mental health by strengthening awareness, appropriate conversations and signposting to professional support.

Tailored learning

I can adapt an existing session or develop learning around a particular workplace challenge, audience or organizational priority.

Sessions can be designed for executive and senior leadership teams, managers and supervisors, HR and people teams, employee groups, Mental Health Champions, boards and governance groups.

Speaking engagements

I speak at conferences, leadership events, employee forums and organizational meetings on workplace mental health, psychological safety, leadership and workplace culture.

My speaking style is practical and conversational, with a focus on helping audiences see familiar workplace challenges through a different lens.

Examples of speaking themes include:

From Stigma to Strategy

Moving workplace mental health beyond awareness and into leadership, culture and everyday practice.

The People Side of Business

Exploring why some of the most difficult organizational challenges require more than a policy or process.

Workplace Mental Health Is a Leadership Issue

Understanding how everyday leadership decisions influence trust, psychological safety and how supported people feel at work.

Learning that leads to action

The aim is for participants to leave better equipped to do something differently.

That may mean having a difficult conversation with more confidence, recognizing how behavior affects psychological safety, understanding when to seek additional support or applying a new approach in the workplace.

That is where learning becomes meaningful.

Let us find the right approach

Whether you are looking for a single workshop, a tailored program, leadership development or a speaking engagement, we can identify the approach that best fits your organization.

About Annie

Helping organizations see workplace challenges through a different lens

A woman with curly hair sitting on a stool, smiling, with her left foot on a wooden box, wearing a white t-shirt, gray jeans, and brown high-heeled shoes, in a room with wooden floor and white wall.

I am Annie Richardson, a Workplace Mental Health Strategist and the Founder of MINDful Employer Bermuda.

After more than two decades in senior HR leadership, I came to understand that many workplace challenges we think require an HR solution also require a leadership, culture and workplace mental health lens.

That realization changed the direction of my work.

Today, I bring together strategic HR experience and workplace mental health expertise to help leaders understand what may be happening beneath the immediate issue and make more informed people decisions.

The perspective I bring

I have spent my career working alongside executives, leaders and managers as they navigated complex people decisions across global organizations.

That experience allows me to balance sound HR practice, business realities and organizational risk with a clear understanding of how leadership behavior, culture and psychological safety affect people at work.

My approach is practical, balanced and grounded in the realities of organizational life.

What I believe

✦ I believe that the way people are treated matters. Every workplace decision is a people decision.

✦ I believe that while policies, processes and HR initiatives provide the foundation, they are only part of the solution. Workplace mental health is built through the everyday actions of leaders, the cultures they create and whether people feel safe, supported and valued at work.

✦ I believe leaders do not need to have all the answers. They need the confidence to listen, respond with empathy and know when to seek additional support.

✦ I believe difficult conversations can be handled with both compassion and accountability. One does not have to come at the expense of the other.

✦ I believe supporting people well and achieving strong business outcomes are not competing priorities. Healthy workplaces build trust, strengthen performance and help organizations sustain success over time.

My Experience at a Glance

✦ More than two decades of senior HR leadership experience

✦ Most recently served as Global Head of Human Resources, Worldwide Reinsurance and Group Investments at Arch Capital Group

✦ Founder of MINDful Employer Bermuda

✦ Co-developer of the Mindful Employer Certification

✦ Board Director, Bermuda Mental Health Foundation

✦ Program Director for Workplace Mental Health Initiatives, Bermuda Mental Health Foundation

✦ Board Director, Dignity Foundation

✦ Trusted advisor to organizations across Bermuda

Why this work matters

My professional and personal experiences have reinforced one consistent lesson: workplaces can be part of the solution.

When leaders are better equipped to make thoughtful people decisions, organizations are better positioned to build trust, strengthen culture and support people well.

That is the work I am committed to.
